Unlimited PTO sounds like a wonderful idea in theory.

You can take as much vacation as you want and when you want. You don't have to justify yourself to anyone - not even your boss or HR.

An unlimited vacation policy allows employees to take time off when they need it, eliminating the risk of burnout and presenteeism in the workplace. In addition, vacations increase productivity (in some cases by up to 80%) and reduce the risk of stress, depression or heart attack. What's not to like?

The idea of unlimited vacation seems simple when you consider the benefits it can bring to employees. However, if you delve deeper into the matter, there is much more to it than meets the eye.

Buffer, a social media management company, thought the same thing. Her goal was to improve the work-life balance at her company and attract top talent with an unlimited PTO policy. However, things didn't go quite as planned.

Two years after the policy was introduced, company officials discovered that despite their best efforts, employees had hardly taken vacation time. So, what exactly went wrong?

The Disadvantages of an Unlimited PTO Policy

First of all, an unlimited vacation policy is a somewhat controversial topic.

An unlimited number of vacation days can either dramatically increase a company's productivity - or negatively impact it. Essentially, it's two sides of the same coin: the good side is that it improves employees' work-life balance and prevents burnout, the bad side is that employees unfairly abuse the regulation, which in turn creates a culture of mistrust in their work environment.

According to HR managers and business leaders, the biggest drawback of this policy is that it is primarily designed to attract talented candidates to apply. Unlimited vacation is sure to attract some attention to a job posting. In most cases, it is an effective marketing tactic.

So, is it just a trick?

"People think unlimited vacation is something to strive for. In reality, people who have the opportunity to take as many vacation days as possible end up taking fewer vacation days than those who only take a limited number of vacation days per year "In short, the unlimited PTO policy is a marketing ploy designed to entice people to apply for the job," says Branka Vuleta, founder of the website LegalJobs.io.

"For companies, the unlimited PTO policy has several advantages. It is a cost-saving solution as companies are not required to pay their employees for unused vacation days. Additionally, they have less liability since they do not track and adhere to the same "We have to follow the rules like companies with a limited vacation policy," she continues.

Many also fail to take into account the differences between individual employees when taking vacation days. It may happen that an employee does not take enough vacation because his colleague does not. In other cases the opposite may be true. Employees who take unlimited vacation may feel guilty about not working while their colleagues do. It depends on the corporate culture and the working environment in your company.

Unlimited vacation is therefore in many cases just an unspoken agreement between employers and employees that the former will be available in some capacity while the latter are "on vacation."

The Benefits of an Unlimited PTO Policy

How your employees think about your company directly affects their loyalty to the company and therefore their productivity.

Trust is an important factor in employee engagement, and it is important that employees perceive the company they work for as trustworthy. If your company is serious about employee well-being, then an unlimited PTO policy would be a great way to show it.

Regardless of how you structure it, the vacation is incredibly valuable. Not only is it good for employee well-being - be it mental or physical - but it can also lead to higher employee retention and be a great way to identify talent and develop employees. Additionally,employees who have the opportunity to take their personal vacation feel less stressed at work and are more productive.

Unlimited vacation doesn't mean you never have to return to work again. The idea is that you take as much time as you need or want to refresh yourself and recharge your batteries. And then you return to your workplace a changed person.

When it comes to implementing an unlimited PTO policy, it all depends on how you implement it. Or how to do it right.

After the introduction of the policy and the rather disappointing results, the company's management decided to take a completely new approach. They set a minimum number of vacation days that each employee had to take during the year while the unlimited PTO policy remained in effect.
